There are more than 75% who also agree the main reason causing difficulties in their speaking and writing skills is Lack of Vocabulary. And there are more than 80% people think their two skills will be nearly perfect if they improve the vocabulary knowledge. Reliability and Validity: My research paper is mainly for high school students and nonprofessional English students at university, but it can also inspire the other levels of learners.First, the validity of my researchs results and applicability is suitable and general for every learner because its particular objectives are Just a manner so that I can take more focus on and narrow my topic. Vocabulary knowledge is an essential element f learning this foreign language but there are more other fundamentals they need to concern either. Avoiding the Alignment Trap in Intormation Technology Essay An alarming pattern has surfaced in that many companies are concentrating on alignment and are finding that their performance is either declining or moving sideways. Companies are focusing on the wrong solutions with respect to their Information Technology problems, resulting in severe bottlenecks to growth. Companies need to learn how to break out of the trap and build IT organizations that allow for growth rather than obstruct it. Companies will need to be committed as doing so will require a continuous effort. The essential goal for these companies in order to succeed is to move IT into the upper-right quadrant, where they will be highly effective and highly aligned, and where IT appears to be enabling growth rather than inhibiting it. In order to move in this direction, it is my recommendation that the companies begin by installing local area networks locally, as well as a central database stored on a server to connect to head office. This option is economically feasible, will improve local efficiencies and will allow the sharing of resources and records. I would also recommend that the companies begin feasibility testing to explore the implementation of an internal ERP system to support global operations in the near future. Doing this will help companies to keep up with the competition. Current Situation Companies are getting caught in an â€Å"alignment trap† whereas they are spending large amounts of resources towards being highly aligned and not realizing the importance of being highly effective as well. There are four quadrants within which companies are being categorized with respect to their ability to be effective. They are being measured based on the ineffectiveness as far as completing projects on time and on budget, and the ineffectiveness of alignment to an important business objective. The first of these quadrants is â€Å"alignment trap†. Despite being highly aligned, the companies within this group are less effective in completing budgets on time and within the budget. Charles Schwab Co. is currently in this position and as a result, continues to spend money on projects and seeing no growth. The second quadrant is â€Å"maintenance zone†. Companies in this quadrant are less aligned to major business objectives but are maintaining below average levels of growth even though they are less effective and spending more in IT as a result. In this zone, IT is not performing well, is not valued and is segregated from the company’s main functions. Management is budgeting enough to keep the system running, but IT is not providing any added value to the business. Third is the â€Å"well-oiled IT† quadrant which can be categorized as second best. In this group, companies are highly effective at bringing projects in on time and on budget. They are more focused on execution. Still, companies are less aligned meaning that their IT group does not fully understand the priorities of the business and where to spend the resources. Lastly, the â€Å"IT-enabled growth† quadrant is where all companies would like to be. This quadrant encompasses those companies who are not only highly effective at making IT projects successful, but are also highly aligned in relation to their business objectives. Examples of companies who have succeeded in this respect are Nestle, Wal-Mart, FedEx and Dell. The following are IT-related issues that organizations are currently facing as they attempt to align their business goals with IT technology: Believing that alignment is the solution to their IT problems, companies are spending enormous amounts of money without solving any problems. Various divisions are driving independent initiatives, each one designed to address its own competitive needs, resulting in complexity of IT systems (no standardization). As a result, costs increase and the fragmented divisions make it harder for managers to coordinate across business units. Complexity in systems is making enhancements to systems and improvements to infrastructures more and more difficult to implement and potential benefits are left unused. Redundant applications that perform the same or similar functions. Outsourcing the wrong activities. Data in multiple information systems are viewed as â€Å"garbage† and producing inconsistencies (i.e. salespeople are promoting products that are discontinued) In companies similar to Charles Schwab Co. for example: IT staff response have become slow and expensive; IT engineers are spending more time fixing bugs in the systems than ever before; and several big and ambitious projects are overdue and preventing the company from being competitive. Criteria The following criteria will be used to evaluate each of the alternatives: IT spending must be aligned with the company’s growth strategies (need to reduce IT costs i.e. savings on software licensing costs where bleeding money, and head count). Must be shared ownership and shared governance of IT projects. Need to reduce complexity (or emphasize simplicity). Increase efficiency (doing things in a cost effective way with no duplication of time and effort). Economically feasible. IT infrastructure to support networked operations in multiple locations. Need to centralize and simplify the IT functions. Need high effectiveness to achieve an objective through the use of: 1. simplicity (or reducing complexity) – by implementing companywide standards, replacing legacy systems, building new solutions on simplified and standardized infrastructure; 2. right sourcing – choosing the right source for a capability and maximizing effectiveness while minimizing cost; and 3. accountability – executives should get the information they need to measure the progress of IT and IT people should be held accountable for outcomes. IT needs to be reliable, without excess complexity, and needs to deliver projects consistently with desired functionality, timing and cost. IT systems need to run smoothly and reliably. IT functions such as architecture and infrastructure need to be balanced with respect to the needs of the entire organization and those of individual businesses. When describing Eddie, the stage directions are prescriptive, in particular when describing his reactions to certain situations and to other characters. This allows the actor and directors to have a lot of information on how each character should be portrayed. In this play, it is very important for the characters to be portrayed accurately so that the audience can relate to the characters behaviour no matter how irrational; this is why the stage directions are made so prescriptive. Eddie’s character in particular needs to be understood fully so that the audience can understand his emotional reasoning and his obsessive irrational behaviour. Stage directions in ‘View From The Bridge’ often make explicit what is only implicit in the dialogue. This is very true for the character of Eddie. It makes him seem more realistic as in real life people’s actions often contradict their words. The stage directions make Eddie seem like a normal person with conflicting emotions making the audience relate with him more. Th... ...is meant Eddie’s actions had to reveal more about him at time than his dialogue. Even when Eddie finally acts on his love for Catherine, he doesn’t do it through dialogue, he simply kisses her. This simple action tells us more about Eddie’s character at this point than dialogue could. ‘A View From The Bridge’ is similar to a modern version of a Greek tragedy. The central character is led by fate towards a destiny that could not be escaped. Eddie fits into the traditional view of a tragic hero. A strong character who is destroyed by a fatal flaw in his psychological make up. The stage directions are vital parts of the play and without them the play would be in effective and the dialogue would seem somewhat misplaced. This is especially true of Eddie Carbone. He is a man of many layers and they are unravelled primarily through the stage directions.

Dickinson is able to so effectively present the importance of sight because in 1864, she spent seven months in Boston undergoing eye treatment. In Poem 327, she appears to be reflecting on this experience, as well as exploring further possibilities, hence the use of the conditional tense. This is undoubtedly a poem of praise for vision, yet this is balanced by the solitary nature of the poem which creates a sense of pathos. Whilst traditionally women’s poetry was considered to be more polite, this is definitely not true of this poem, which uses raw, visceral imagery to emphasise the importance and power of sight. Dickinson establishes three distinctive parts to the narrative; before the narrator ‘got [her] eye put out’; after the event and the possibility of her regaining her sight in the future. Dickinson refers to the narrator’s loss of sight as her having her ‘eye put out’. The aloof expression with which she relates such a critical event immediately excites the reader’s attention. Pathos is created with the narrator mourning for her loss and reminiscing about times when she ‘liked†¦to see’. Furthermore, by capitalising ‘Eyes’, Dickinson emphasises the word and portrays the ideal quality that eyes now possess for the narrator. The reader is able to appreciate that the narrator has needed to find a way to cope without sight; she is no longer one of the ‘other Creatures, that have Eyes/ And know no other way-‘. Through blindness, the narrator has been forced to develop her imagination. The strength of her imagination is portrayed as something which is, perhaps, better than ‘finite eyes’ and it appears that the narrator has almost been enlightened since losing her sight. Dickinson conjures up intense, eidetic images of ‘Meadows†¦Mountains†¦Forests†¦Stars’. In the final stanza, Dickinson equates the mind’s eye with the imagination and ‘[her] soul’, implying that sight is affected by our thoughts and pre-conceptions. She also suggests that people need to look out through ‘the Window pane’ and perceive what is outside the limitations of their own body. This is possibly something the narrator is able to do now that her mind is no longer affected by her sight. Sight holds such great importance for the narrator that it is bound up with a wide range of emotions. When the narrator is first presented with the  possibility of regaining her sight, she declares ‘my Heart/ Would split, for size of me’. The forced cesura makes the reader pause, and the exclamatory quality of the syntax reflects the ‘split’ and its release of energy and bountiful emotions. The repetition of ‘mine’ suggests the narrator’s hunger for ownership of the images. If she owned them, she would be able to satisfy her need by looking at them whenever she desired. In the penultimate stanza, Dickinson uses dashes to isolate ‘to look at when I like’. This is the climax of the poem and the isolation of this phrase highlights the magnificent phenomenon of sight. The narrator expresses her resignation to a life without sight ‘So safer – guess†¦Ã¢â‚¬â„¢. However the narrator does also seem to be aware of t he benefits of remaining blind because whilst sight is presented as being incredible, it is also presented as dangerous ‘Where other Creatures put their eyes- / Incautious – of the Sun’. The poem describes a very solitary experience, about the narrator in commune with some higher power. The narrator’s Romanticism is illuminated by her passion for and desire to hold on to the minutiae of the beauty of nature. This is evident from her description of ‘The Motions of the Dipping Birds’ and ‘The Morning’s Amber Road-‘. The use of capital letters highlights the significance these images hold for the narrator and the detailed descriptions demonstrate that her mind’s eye can contain finer details alongside the vastness of the large features of nature, such as ‘Meadows’ and ‘Mountains’. Dickinson uses hyperbolae ‘my Heart/ Would split’; ‘The News would strike me dead’ to portray the intensity of the narrator’s emotional experience. One of Dickinson’s contemporaries, Elizabeth Barrett Browning, employs a similar hyperbolic technique to demonstrate her passions ‘How do I love thee? Let me count the ways’. This is not the only parallel which can be drawn between the two poets; both show a similar confidence in being able to discuss the soul through poetry. Browning says ‘My soul can reach, when feeling out of sight’, while for Dickinson, the issue of the soul appears not just in this poem, but is several others too, such as Poem 280 and Poem 309. The way in which Dickinson sets out the stanzas in this poem seems to reflect the narrator’s response to losing her sight, through the way it builds and  intensifies emotion. From something quite ordinary like ‘other Creatures’ in the first stanza, the emotional intensity rises in the second stanza, continues to do so in the third stanza and climaxes in the fourth, before falling in the fifth, in reflection of her resignation. The more frequent use of dashes as the poem progresses act to punctuate and emphasise what the narrator is saying and also indicate the build up of emotion. The isolation and repetition of ‘mine’ in the third and fourth stanzas illustrates the tension and selfish nature of the narrator. The poem climaxes in terms of intensity in the fourth stanza and Dickinson then brings the intensity down to safer levels, which is highlighted by her use of the word ‘safer’ in the first line of the final stanza. The repetition of ‘other Creatures’ provides balance to the poem. The symmetry is strengthened as a result of the similar emotional tones in the first and fifth stanzas. This could be reflective of the symmetry and balance of nature, of which Dickinson has shown herself to be exquisitely aware. Through her different poems, Dickinson has shown her remarkable ability to sympathise with the varied challenges that people experience in their lives. It is this ability that makes her poetry as a whole so vivid and emotional. Introduction In the following assignment I am going to describe the value of formal and informal performance assessments within ***** and identify ways that will ensure that it is a fair and objective process. Following this I will highlight the factors that influence how people behave in the workplace, and how I would apply a recognised theory of motivation to my team, to improve their performance. I will explain why feedback is important to improve communication and the performance in my team and compare the effectiveness of different types of feedback used in the workplace. Performance Assessment Performance Management is a continuous process that involves informal and formal reviews as required. As Plachy and Plachy explained ‘Performance review occurs whenever a manager and an employee conï ¬ rm, adjust, or correct their understanding of work performance during routine work contacts.1’ this is the best way to manage performance. The objective of a performance review is to improve the performance of the individual which will in turn improve the performance of the company. Performance reviews are very effective to both individual and the organisation. It can identify an individual’s strengths and areas of development and indicate how their strengths can be used within the company and how to overcome the individual’s weaknesses. This can also improve communications by giving staff the opportunity to talk and their ideas and expectations and how well they think they are progressing. Currently *****is going through a lot of procedural changes. There are no formal systems for appraisals currently with ****** but they are looking at introducing and implementing Formal Performance and Appraisal Reviews. When implemented each employee will have an appraisal three times within a 12 month period. This will be with a member of HR and the employee’s line manager. Currently we have very little is the way of formal appraisals, It is important to have formal appraisals annually once introduced as it shows the employee what their strengths and weaknesses are, in finding this we can then turn the weaknesses into their strengths enable the management team to improve the team and KPI’s. This said personally as a Team Lead I do try to have regular informal appraisals with my Team Members. This is beneficial to them and also to myself as it gives the opportunity to identify and deal with issues which they may have. We can agree and set new objectives which can be achieved or even exceeded. On each informal appraisal I make point of recognising the achievements which were made during the last period, by doing this I feel that the team member knows the work that has been done is appreciated and good work is always noted. This will create motivation and they will want to develop and achieve more. Performance appraisals should be based on trust and mutual respect. An appraisal works best when the team lead and employee know each other and there is mutual respect between the two. Team Motivation There are many different factors which influence how people behave at work and it can depend on the type of work that they do. The environment that people work in is very influential of how people behave at work as they are going to feel a lot better if the environment that they work in is nice and if they like it. If people are not going to get along with one another at work then they are not going to be happy when they are working, therefore they may not perform to the best of their ability and may struggle to meet the demands that ***** has in place. If you have happy workers, then you are going to have a successful organisation. It may be that the employees are not happy with certain factors and motions that are in place at the work place and therefore they are not going to feel passionate about what they are doing and therefore will be less productive. If I was to apply one recognised theory to my team I would choose Job enrichment. The focuses of job enrichment is giving people more control over their work and where possible, allow them to take on tasks that are typically done by supervisors. This means that they have more influence over planning, executing, and evaluating the jobs they do. I would do this by rotating roles on a periodic basis, this will give employees the opportunity to use and gain a variety of skills. I would move employees through different types of jobs that allow them to see different parts *****. This would enable them to learn what different areas in the company do and how each task affects their own work. I believe by doing this it will also increase communication among teams which will in time break down the current silo effect we currently have within ******. ‘Treat people the way they are and they will stay that way. Treat people the way they can become and they will become that way. 2’ – Johann Wolfgang Communication in the workplace Communication skills are important because the way we interact with employees affects how well employees receive the feedback given. A supervisor who can communicate work directives and employee feedback clearly, in a manner that motivates employees instead of alienating them is a more effective leader. Feedback is a main part of the communication process. We may misunderstand the receiver and therefore not fully understand the task or information that has been given, if we did not have some type of feedback from the other party we may never know whether what was done was correct and was completed in the way intended. As a Team leader, part of my role is to give feedback. Feedback is important to individuals and teams. They want to know what they are doing well and where they need to develop. Positive feedback When giving positive feedback full recognition and credit should be given to let employees know that the Team Leader appreciates them. Positive feedback on good performance is a strong motivator, employees are more likely to accept and respond to constructive criticism. When an individual takes pride in their work they need to be recognised and told that they are performing well. This is effective as the employee will want to work harder as they feel they are recognised and appreciated and will want to progress. Negative/Corrective Feedback Corrective Feedback is used to highlight what has been done wrong and indicates where the employee needs to spend their effort, This offers an insight into where and how the individual can improve. When receiving negative feedback the employee tends to remember the bad points and ignore the good this can demotivate them and make them feel insufficient. That said Corrective feedback can give the individual the information they need to correct this and take their performance to the next level. This mobile device picks up the transmissions from a close-by tower and relays it back to the mobile device’s antenna and is then downloaded to a laptop. By all formal accounts, actual phone conversations and text messages are not picked up in real time. The point is to determine those suspected phone numbers, which link people being watched, with others who may yet be unknown to the police, until that linkage occurs. Location of the phone call or message is recorded by location and time, perhaps placing certain suspicious people close to so me event that has occurred, or is likely to occur, such as a bombing. The next step for law enforcement is to get a warrant that can be applied to the tower’s carrier and thus, be able to get more information from the carrier on the suspected people involved. However, there is always room for abuse in determining just when the original information was gathered, thus necessitating that warrant, or if one was even obtained.
